Environment: Perhaps the most common issue I find in trying to make change stick is where people are rewarded for the wrong behaviours.
The result is amazing pressure against the change programme and results are weak at best and often nonexistent. One example that
I have seen in several organizations is where they are trying to move away from being a purely product based business into selling
and delivering value adding services. However the salesmen are rewarded on the number or value of ‘boxes’ they sell. The service
sell is also new and consequently harder for them. They naturally defer to what they know best – selling boxes because that is where
they get their reward. The solution is simple, make service sales a significant part of their incentive programme (which these clients
usually see eventually!)
The second issue in this area really concerns all aspects of environment. The change programme has to create an environment (physical
or process) that encourages the behaviour and actions you are seeking. If you want two departments to work more closely together
then put them together on the same floor – not separated between the 5th and 15th floors!! One client I worked with did exactly that.
They created much larger open plan offices to allow closer cooperation between the newly formed teams.
Support: The idea of senior management supporting a change programme is rather obvious. The problem lies not in that senior management
are not in favour of change but that they fail to put their whole weight behind the programme and actively supporting it as individuals
and managers. There is no point in being part of a rugby scrum if you don’t put your whole weight behind it!
